Bosses' misconceptions cripple women's career

Bangalore: According to a new research, women's career gets affected, due to bosses' misconceptions about them being prone to be in conflict between family commitments and workplace responsibilities.

A study in the current issue of the Academy of Management Journal reveals that bosses generally perceive women workers to have more family-work conflict than men, even though this isn't the case. And this belief, mistaken though it is, leads supervisors to take a negative view of women employees' suitability for promotion.
Bosses' misconceptions cripple women's career


"Managers have a tendency to categorize women as experiencing greater family-work conflict, even after controlling for family responsibilities and women's own perceptions of family-work conflict," conclude the study's Authors, Jenny M. Hoobler, Sandy J. Wayne, and Grace Lemmon of the University of Illinois at Chicago. "Even though female employees actually reported slightly less family-work conflict than their male counterparts, their managers still perceived them as having greater family-work conflict, a perception that had significant implications for women's organizational advancement."

Surprisingly, these perceptual biases held for both male and female managers, both of whom are prone to give credence to stereotypical attributes ascribed to women as responsible for family, which may be seen as incompatible with leadership/managerial positions.

The study's findings, raise concerns about company-sponsored programs that assist employees with managing family-work conflict. Employees who participate in these programs may signal to their managers that they have family demands and need assistance in balancing home and work domains. Participation in these company-sponsored programs may reduce the likelihood that their managers view them as fitting with the job and organization, consequently reducing their promotion opportunities.

The study's findings derive from surveys of 178 employees - 52 managers and 126 subordinates - of a large transportation company, a high-volume, goods-handling organization. In sum, responses of 126 supervisor - subordinate pairs were analyzed. Subordinates were questioned about their family status; demographics; family-work conflict; and whether or not they had been nominated for promotions. Managers provided information on demographics; their perceptions of subordinates' family-work conflict; subordinates' in-role performance; and their job fit, company fit, and promotability.

Whatever subordinates' family situation happens to be and however workers view its relationship to their jobs, the mere fact that one is a woman significantly increases the degree of family-work conflict that one's boss perceived. And that negative perception, the professors found, significantly affected how bosses assessed workers' suitability for their jobs and for employment in the company and ultimately whether they deserved to be promoted.

7: I have an indifferent view on this topic because lot of things depends upon the oranisational culture..Just on the basis of few oranisation we cannot make a generalised statement on this subject.Further it is a wrong perception that females have to be more balanced in work and family committments.As we have more number of women who are actully very career oriented we cannot make allegations like this on females.Males can also have a similar problem and it actually differs from bosses to bosses that how much empathetic he is towards his employees.Infact women have more stable career graph than men and women have lesser tendency to be a job hopper so ultimately it depends on the interpersonal skills of the bosses that how do they handle their employees' problem.

11: I think this study does not seem to have substance, or too many loopholes.

Also, when you say juggle between home and office work, as far I know these days, women have enough of servants and nannies at home to do the work. I can bet many a dime that working women (sometimes even housewives) nowadays wont wash their clothes, wash vessels, sweep and mop the house or cook. Some women don't know how to make a tea. So what house work are we talking here?

Unlike during my mother's or grandmother's time in Delhi, where women did a lot of home work, they used to be the binding force in the family, keeping everyone bonded and in joint family. Today, a daughter-in-law's first task is to split the family, move to independent home, so that she needn't do all the work, make her husband do all the work or keep servants. I know my friend's homes where men do much more work than women. I have seen this even in households where the woman doesnt work.

So when study say juggle between house and office, they mean `work' at office and `watch' household work being done.

27: Honestly, seems like some people really don't have anything better to do than comment on idiotic studies! Firstly, this is the most un-scientific study report that i have ever come across, a sample of 178 and all from the same company? And yet they call it a study and not a schoolboy research project. Secondly, even if this study is genuine, can someone please explain what is the use of expressing your chauvinistic views here or for that matter calling people chauvinists? What matters is how we are in private and not how we pretend to be? Get real everyone, there are indeed issues out there which you and I can and should discuss and try & find a solution to - issues like hunger, homelessness, illiteracy, absence of any medical facilities, the list can go on. Discussing how a manager/supervisor perceives their women employees is a waste of time & energy.

35: It is not about the family work. It is about the concentration on work. Female employees are very committed to the job and stable, as compared to male employees. But then, don't expect them to do wonders for you. It is never about the family matters. Even males bring their family matters to office in the same way, the females do - Making excuses for leaves. I understand that there are emergencies sometimes, but when it becomes too much, they are just excuses, and not the need.

The problem with the female employees is their extremist behavior. If they are after 1 thing, they will not leave it until that is done. It is good sometimes, but not always. This hinders them to do multi-tasking. Urgency of work means nothing to them. And not all of them are like that. Some of them are really sharp and they know what to do when, and those are the ones, who succeed in their life and make a better career. The extremist ones favor their favorites on the basis of their liking, not the actual work they do. It doesn’t matter if the person is screwing up his work big time, but if that person is good to that female, he is a wonderful employee. This is the reason, female bosses do not succeed the same way, and the male bosses do, in the same kind of environment.

No offenses to anyone here, especially Pradeep. But this is my opinion and anyone over here has the right to put forward his/her opinion.

To be specific, very few men feel so. Men, who had not shared a balanced, non-gender specific space with women, during his upbringing, would definitely feel so.

Women employee’s have the upper hand with multi tasking abilities.
Most of the time, it’s the insecure feeling of gents, (not only bosses) which acts as hurdle for their carrier growth.
All through my carrier the dedication, quality of work, from women (spinster/married) to their assignments have always been steps higher than us (men).
In reality women switch quite easily between family commitments and professional commitments. Even though it’s a paradigm shift, women can handle it wisely.
The sensitiveness of women, when misinterpreted brings us to such conclusions.

71: What misconceptions are we talking about? Misconceptions happen to men as it does for women. The source of such conflict may be different, thats all. Ok, here goes, have 3 or 6 months maternity leave (we don't get paternity leave, but juggle between office and hospital for women's care), then they get sick leaves, paid holidays, Saturdays and Sundays, public holidays, festivals, some days late to office because of home problems, kids, PTA meeting, whatever... Is this a misconception or hard fact?

Also, when men do some help at home, women want men to do a work the way they think it should be done! Oh, so u think we men cant do the work? If u want it done yr way, do it yrself. We have brains and skills to do it and complete it the way we want, much efficiently, smarter ways. End result would be the same but we finish it earlier and cleaner that's the only difference.

Also, more than misconceptions, women who reach the top or become a boss, many times become too big for the shoes, abusing, throwing tantrums, etc.

I have seen very few good smiling efficient woman bosses, doing their work and getting work done very nicely and well. In fact most women bosses are selfish too. This is NOT my statement, I have heard women employees hate women bosses, forget about men. On the contrary I have heard of men praising their women bosses (I had 3 women bosses in my 9 year career, 1 was perfect, wish I could work with her again, but 2 others were absolute sh@#$, silly and no brainer working). Women themselves condemn women bosses. First lessons for women, come off complaining and first be part of the team. We also got to blame men for all this. Many men look at women as a woman and try and engage in sweet talks and enjoy a good feel to be around them. Some men also harass women, which is stupidity. Com'mon guys, grow up, they r there to beat u at yr job and get a promotion ahead of you. They gain by crying, complaining, gossiping and sobbing their problems, what have you men got? Men are too straight and simple. We have no shoulders to cry on and we have to defend ourselves. So growth in India or elsewhere is the same for men of women. It is up to us to be professionals and work towards our own welfare first. Forget women and work your way. Women will get what they want, they have their own ways.
